From local machining shop owners and groups like the Practical Machinist to agnostic educational software providers to the Department of Defense, multiple industry experts came forward at IMTS to discuss a key issue. Practically every manufacturing industry has a challenge attracting and retaining young talent. While the perspectives were diverse, the messaging stayed largely clear. The industry needs to engage the community earlier, particularly through schools and academic guidance programs, to reframe the image of manufacturing jobs from low-end, low-skill work to viable careers.

Skilled labor shortages in manufacturing are sadly nothing new. Manufacturers have long bemoaned the loss of productivity, specialized knowledge, and valuable cultural perspective that comes when a seasoned employee either retires or seeks professional opportunities elsewhere. While every department faces this challenge, Operational Technology (OT) and frontline work are especially vulnerable. Many companies still have not recovered from the pandemic. Yet the problem predates COVID-19.
For decades, educational institutions in the United States have been proactively pushing the need for higher education. This, in turn, has pushed record college enrollment, with the average student now encouraged to pursue not just a 4-year bachelor’s degree, but advanced programs as well. This has come at the expense of skilled labor, including frontline manufacturing jobs. Subconsciously or not, these roles have been cast as dirty, unsafe, unskilled, and low paying—not to mention oriented more toward men than women.

If U.S. manufacturing facilities wish to ensure sustainable specialized labor, they must do more than invest in costly Artificial Intelligence (AI) software geared toward knowledge preservation. AI is already being extensively relied on for training and onboarding, but this will not solve the image crisis facing the industry overall. It is not enough to streamline job entry—the conversation must be reframed around building a real and profitable career.
This goes beyond highlighting transparent salaries. It requires a multi-faceted approach: Change the perception of the technology and increase the prevalence of opportunity. Highlighting newer machines and software systems, especially platforms heavy on robotics, AI, and smart tools, will showcase innovation and appeal to younger workers curious to be more hands-on with early adoption.
More importantly, manufacturers must prioritize investments in internships and internal programs that promote not just education but awareness to younger people. This could mean forming partnerships with local universities or high schools, as well as creating a marketing track aimed at appealing to young talent. The latter improves awareness, while the former creates the opportunity for early and lasting connection.
While competitors lean harder on expensive AI investments, the manufacturers that prioritize attracting and retaining young talent provide another pillar of productivity. Workers trained on a system are more likely to stay in that system—and industries such as defense, aerospace, and med tech are in a prime position to appeal to those eager to make a positive difference. Fostering internships, university partnerships, and investing in internal initiatives around both awareness and education will enhance the manufacturer in the eyes of the next generation, positioning for success at a time when attracting and retaining skilled labor pays increasing dividends.
